What Managers Get Wrong About Supporting Neurodivergent Employees
Most managers genuinely want to support their neurodivergent employees. The problem is that most of what passes for guidance on neurodiversity in the workplace is not actually grounded in research. This video changes that.

I am Nicola Knobel, a late-diagnosed AuDHD adult, researcher, and author of Unmasking Leadership. I spent years working in organisations that were not built for my brain before I knew that was what was happening. Now I spend my time translating peer-reviewed research on neurodivergence into something useful for the people making decisions about how workplaces work.

In this video I walk you through five recent studies on supporting neurodivergent employees at work, including a meta-analysis of nearly 800,000 people across 60 years of workplace research. We cover why role stress lands harder on autistic and ADHD employees than most frameworks account for, what the science says about ADHD at work and the informal relationship networks that quietly shape career progression, and why the communication breakdown between neurotypical managers and neurodivergent employees is a two-way problem, not a one-sided deficit. We also get into why most ADHD workplace accommodations guidance is built on clinical research, not workplace evidence, and what that means for HR professionals trying to do better.

Three evidence-based things you can start with this week:
Make role expectations explicit and written. Role ambiguity has measurable costs that fall hardest on people already managing more cognitive load than the environment accounts for. This is not a special accommodation. It is just good management.

Look at how social support is actually structured in your team, not just talked about in policy. Research on ADHD in the workplace found that network involvement is a key mechanism of effective support, not individual accommodation managed in isolation.
Train your managers in dialogic communication, not just neurodiversity awareness. The research on neurotypical leader and neurodivergent follower relationships identifies two distinct leadership pathways. One alleviates the double-empathy problem. The other makes it significantly worse.
